infirmi\u00e8res et infirmiers noirs sont bien repr\u00e9sent\u00e9s dans les postes de premi\u00e8re ligne, mais ils continuent de faire face \u00e0 des obstacles syst\u00e9miques qui nuisent \u00e0 leurs exp\u00e9riences professionnelles et \u00e0 leur progression de carri\u00e8re. Le mentorat formel joue un r\u00f4le essentiel dans de nombreux contextes professionnels qui reposent sur \u00ab\u2009l\u2019apprentissage par la pratique\u2009\u00bb, o\u00f9 une personne plus exp\u00e9riment\u00e9e (mentore ou mentor) guide et soutient activement une personne apprenante (mentor\u00e9e ou mentor\u00e9) par des exp\u00e9riences pratiques et l\u2019application des comp\u00e9tences dans des situations r\u00e9elles. Cela permet \u00e0 la personne mentor\u00e9e d\u2019apprendre principalement par l\u2019exp\u00e9rience directe et la r\u00e9troaction imm\u00e9diate plut\u00f4t que par un enseignement th\u00e9orique. Le mentorat est un \u00e9l\u00e9ment essentiel de la formation formelle en soins infirmiers, de l\u2019acc\u00e8s \u00e0 l\u2019emploi et de l\u2019avancement professionnel, mais il peut \u00eatre sem\u00e9 d\u2019emb\u00fbches. Le mentorat repose en grande partie sur les relations interpersonnelles, les \u00e9valuations subjectives et l\u2019acc\u00e8s au capital social, des aspects qui peuvent tous \u00eatre affect\u00e9s par des pr\u00e9jug\u00e9s raciaux.<\/p>\n\n\n\n<p class=\"has-black-color has-text-color\">Le projet a explor\u00e9 le r\u00f4le du mentorat dans les voies d\u2019acc\u00e8s aux soins infirmiers, y compris l\u2019\u00e9ducation, l\u2019emploi et l\u2019avancement, et la fa\u00e7on dont le racisme anti-noir se manifeste chez les professionnelles et professionnels form\u00e9s \u00e0 l\u2019\u00e9tranger et au Canada. En soins infirmiers, le mentorat joue un r\u00f4le particuli\u00e8rement essentiel dans le soutien de la transition de l\u2019\u00e9ducation \u00e0 la pratique, l\u2019int\u00e9gration du personnel infirmier form\u00e9 \u00e0 l\u2019\u00e9tranger dans la main-d\u2019\u0153uvre canadienne et l\u2019aide aux professionnelles et professionnels en milieu de carri\u00e8re qui acc\u00e8dent \u00e0 des r\u00f4les de leadership. Ces d\u00e9fis persistent lors de leur entr\u00e9e dans les milieux professionnels, o\u00f9 les infirmi\u00e8res et infirmiers noirs sont souvent confront\u00e9s \u00e0 des pr\u00e9jug\u00e9s de la part de leurs coll\u00e8gues, de la patient\u00e8le et du personnel de supervision. Les pr\u00e9jug\u00e9s se manifestent de diverses fa\u00e7ons, notamment par un examen accru de leurs comp\u00e9tences et de leurs qualifications, un manque de confiance en leur expertise et des comportements discriminatoires qui \u00e9rodent leur confiance. Pour aggraver le probl\u00e8me, de nombreux environnements de travail n\u2019ont pas de m\u00e9canismes formels pour lutter contre le racisme ou les pr\u00e9jug\u00e9s, laissant les infirmi\u00e8res et infirmiers noirs naviguer dans ces dynamiques complexes en ayant peu ou pas de soutien institutionnel. M\u00eame ceux et celles qui acc\u00e8dent \u00e0 des postes de direction sont confront\u00e9s \u00e0 des obstacles suppl\u00e9mentaires, comme les pr\u00e9jug\u00e9s raciaux dans les \u00e9valuations de performance, le soutien limit\u00e9 des pairs et la pression suppl\u00e9mentaire de tenir compte de leur identit\u00e9 raciale d\u2019une mani\u00e8re qu\u2019on ne demande pas \u00e0 leurs coll\u00e8gues blancs de le faire.<\/p>\n\n\n\n<p>De nombreux programmes de mentorat existants au Canada ne r\u00e9pondent pas ad\u00e9quatement aux d\u00e9fis particuliers auxquels font face les infirmi\u00e8res et infirmiers noirs. Pour combler cette lacune, le programme de l\u2019AIBC a \u00e9labor\u00e9 des initiatives cibl\u00e9es qui offrent aux infirmi\u00e8res et infirmiers noirs des possibilit\u00e9s de mentorat sp\u00e9cialement con\u00e7ues pour relever leurs d\u00e9fis uniques.<\/p>\n\n\n\n<p>Le rapport examine le contexte, les implications pour les processus de mentorat et les comp\u00e9tences requises pour les mentores et mentors et les mentor\u00e9es et mentor\u00e9s. Cette lacune est \u00e9vidente m\u00eame aux \u00e9tapes de la conception et de la conceptualisation du mentorat. Il y a divers mod\u00e8les de mentorat en soins infirmiers, y compris des approches de mentorat en dyade, par les pairs, en groupe et en constellation. Chaque mod\u00e8le offre des avantages distincts, allant de l\u2019accompagnement personnalis\u00e9 dans le cadre d\u2019un mentorat individuel (c.-\u00e0-d. une dyade) \u00e0 l\u2019entretien de r\u00e9seaux professionnels et de syst\u00e8mes de soutien en groupe.<\/p>\n\n\n\n<p>Cependant, l\u2019examen a r\u00e9v\u00e9l\u00e9 une lacune critique dans la fa\u00e7on dont chacun de ces cadres int\u00e8gre les consid\u00e9rations de race et d\u2019\u00e9quit\u00e9. Par exemple, bien que les mod\u00e8les en dyade offrent un mentorat structur\u00e9 et personnalis\u00e9 par le biais de relations individuelles, ils d\u00e9pendent souvent fortement de la compatibilit\u00e9 mentor\/mentore-mentor\u00e9\/mentor\u00e9e. Les pr\u00e9jug\u00e9s inconscients peuvent cr\u00e9er des obstacles \u00e0 la confiance et \u00e0 la communication ouverte, en particulier lorsque les mentores et mentors ne sont pas au courant ou ne comprennent pas pleinement les exp\u00e9riences uniques des infirmi\u00e8res et infirmiers noirs.
