L\u2019industrie doit investir dans la formation pour s\u2019assurer que la main-d\u2019\u0153uvre nouvelle et existante acquiert et maintient les comp\u00e9tences n\u00e9cessaires pour accomplir efficacement son travail. Cependant, comme l\u2019exploitation mini\u00e8re fonctionne 24&nbsp;heures sur 24, elle laisse tr\u00e8s peu de place \u00e0 la main-d\u2019\u0153uvre pour se lib\u00e9rer afin de participer \u00e0 la formation.&nbsp;<\/p>\n\n\n\n<p>En utilisant un cadre de comp\u00e9tences existant du Conseil des ressources humaines de l\u2019industrie mini\u00e8re et en s\u2019appuyant sur les commentaires de la main-d\u2019\u0153uvre de premi\u00e8re ligne et des superviseurs, ce projet a permis de d\u00e9velopper 10&nbsp;modules de microapprentissage et des supports d\u2019accompagnement sur la s\u00e9curit\u00e9 et la communication bas\u00e9es sur le comportement. L\u2019objectif du projet \u00e9tait d\u2019am\u00e9liorer la s\u00e9curit\u00e9, la communication et le rendement de la main-d\u2019\u0153uvre dans les exploitations mini\u00e8res \u00e9loign\u00e9es de Terre-Neuve et du Nunavut.&nbsp;<\/p>\n\n\n\n<p>Bien que le projet ait r\u00e9ussi \u00e0 d\u00e9velopper et \u00e0 mettre en \u0153uvre les modules de microapprentissage, il a \u00e9t\u00e9 confront\u00e9 \u00e0 des d\u00e9fis li\u00e9s \u00e0 une culture num\u00e9rique et \u00e0 un acc\u00e8s limit\u00e9, ainsi qu\u2019\u00e0 des limites quant \u00e0 la capacit\u00e9 des superviseurs \u00e0 agir en tant qu\u2019accompagnateurs et facilitateurs du contenu du microapprentissage.&nbsp;<\/p>\n\n\n\n<p class=\"has-black-color has-text-color\">Le projet est riche d\u2019enseignements pour d\u2019autres secteurs d\u2019activit\u00e9 dont la plupart des employ\u00e9s travaillent sans bureau, 24&nbsp;heures sur 24, dans le cadre de leurs activit\u00e9s. Elle encourage \u00e9galement les bailleurs de fonds et les d\u00e9cideurs politiques \u00e0 soutenir les initiatives men\u00e9es par l\u2019industrie pour relever les d\u00e9fis en mati\u00e8re de comp\u00e9tences.<\/p>\n\n\n\n<div class=\"wp-block-group key-insights-grey has-background is-layout-constrained wp-block-group-is-layout-constrained\" style=\"background-color:#0000000d\">\n<div class=\"wp-block-columns is-layout-flex wp-container-core-columns-is-layout-28f84493 wp-block-columns-is-layout-flex\">\n<div class=\"wp-block-column is-layout-flow wp-block-column-is-layout-flow\">\n<h5 class=\"wp-block-heading\"><strong><strong>Perspectives cl\u00e9s<\/strong><\/strong><\/h5>\n\n\n\n<p class=\"is-style-default is-flex\"><img decoding=\"async\" class=\"wp-image-243230\" style=\"width: 40px;margin-right: 16px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/No.svg\" alt=\"\">137 personnes ont suivi avec succ\u00e8s les modules de microapprentissage et ont re\u00e7u une microcertification en communication.<\/p>\n\n\n\n<p class=\"is-flex\"><img decoding=\"async\" class=\"wp-image-243230\" style=\"width: 40px; margin-right: 16px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/No-1.svg\" alt=\"\">En moyenne, les employ\u00e9s se sont engag\u00e9s dans le microapprentissage pendant 13,5\u00a0minutes par jour au cours de 90\u00a0jours ouvrables.<\/p>\n\n\n\n<p class=\"is-flex\"><img decoding=\"async\" class=\"wp-image-243230\" style=\"width: 40px; margin-right: 16px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/No-2.svg\" alt=\"\">Le microapprentissage a rappel\u00e9 \u00e0 la main-d\u2019\u0153uvre plus exp\u00e9riment\u00e9e les comp\u00e9tences comportementales n\u00e9cessaires \u00e0 la cr\u00e9ation d\u2019un environnement de travail s\u00e9curitaire.<\/p>\n<\/div>\n<\/div>\n<\/div>\n<\/div>\n<\/div>\n\n\n\n<div id=\"the-issue\" class=\"wp-block-ob-blocks-anchor-point\"><\/div>\n\n\n\n<div class=\"wp-block-columns is-layout-flex wp-container-core-columns-is-layout-28f84493 wp-block-columns-is-layout-flex\">\n<div class=\"wp-block-column gradient-top purple is-layout-flow wp-block-column-is-layout-flow\" style=\"flex-basis:100%\">\n<h3 class=\"wp-block-heading has-black-color has-text-color\" id=\"TheChallenge\"><img decoding=\"async\" class=\"wp-image-240812\" style=\"width: 12px;height: 24px;margin-right: 10px;position: relative; top: -2px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/Vector-2.svg\" alt=\"\"> L\u2019enjeu<\/h3>\n\n\n\n<div class=\"wp-block-group flex-print is-layout-constrained wp-block-group-is-layout-constrained\">\n<div class=\"wp-block-group is-layout-constrained wp-block-group-is-layout-constrained\">\n<p>L\u2019industrie mini\u00e8re est confront\u00e9e \u00e0 des d\u00e9fis&nbsp;: adopter de nouvelles technologies, s\u2019adapter \u00e0 de nouvelles r\u00e9glementations, \u00e9valuer les comp\u00e9tences de la main-d\u2019\u0153uvre actuelle et fournir une formation efficace dans les r\u00e9gions \u00e9loign\u00e9es. L\u2019exploitation mini\u00e8re fonctionne 24&nbsp;heures sur 24, ce qui cr\u00e9e des contraintes r\u00e9elles quant au temps qu\u2019un employ\u00e9 peut consacrer \u00e0 sa formation. Outre les d\u00e9fis op\u00e9rationnels, de nombreuses personnes n\u2019ont qu\u2019une exp\u00e9rience limit\u00e9e de l\u2019enseignement post-secondaire formel ou de l\u2019\u00e9ducation des adultes, et la plupart d\u2019entre elles n\u2019ont pas de bureau et n\u2019ont qu\u2019un acc\u00e8s limit\u00e9 \u00e0 l\u2019informatique sur leur lieu de travail.&nbsp;<\/p>\n\n\n\n<p>Le microapprentissage offre \u00e0 la main-d\u2019\u0153uvre de br\u00e8ves occasions de s\u2019int\u00e9resser \u00e0 des sujets pertinents et s\u2019est av\u00e9r\u00e9 une approche utile pour les travailleurs disposant de peu de temps, de contr\u00f4le et de continuit\u00e9, comme ceux de l\u2019industrie manufacturi\u00e8re. Le microapprentissage est destin\u00e9 \u00e0 actualiser les connaissances et \u00e0 aider une personne \u00e0 appliquer ces connaissances dans le cadre de son travail. Le programme de formation visait \u00e0 am\u00e9liorer la s\u00e9curit\u00e9, la communication et le rendement de la main-d\u2019\u0153uvre dans les exploitations mini\u00e8res \u00e9loign\u00e9es.&nbsp;<\/p>\n\n\n\n<p>Le projet s\u2019est d\u00e9roul\u00e9 dans deux communaut\u00e9s rurales, le projet Signal Gold Pointe Rousse \u00e0 Terre-Neuve et l\u2019usine de traitement de la mine Agnico Eagle Meliadine dans le district de Kivalliq au Nunavut.&nbsp;<\/p>\n\n\n\n<p>Pour \u00e9laborer le contenu du microapprentissage, l\u2019\u00e9quipe du projet a analys\u00e9 les incidents et les accidents survenus sur le site, interrog\u00e9 et suivi les employ\u00e9s, et consult\u00e9 des professionnels de la sant\u00e9 et de la s\u00e9curit\u00e9 pour comprendre les lacunes en mati\u00e8re de comp\u00e9tences et les besoins d\u2019apprentissage de la main-d\u2019\u0153uvre.&nbsp;\u00c0 partir de ces donn\u00e9es, l\u2019\u00e9quipe a cr\u00e9\u00e9 un mod\u00e8le de comp\u00e9tences en mati\u00e8re de s\u00e9curit\u00e9 bas\u00e9 sur le comportement, int\u00e9grant les normes professionnelles nationales du Conseil des ressources humaines de l\u2019industrie mini\u00e8re pour un op\u00e9rateur de traitement des min\u00e9raux, qui d\u00e9finit les comp\u00e9tences requises pour rester en s\u00e9curit\u00e9 et communiquer efficacement au travail. Ces comp\u00e9tences comprennent la pleine conscience, la vigilance, l\u2019\u00e9coute active, la recherche efficace, la communication en boucle ferm\u00e9e, l\u2019affirmation de soi, la prise de d\u00e9cision strat\u00e9gique, la constitution d\u2019\u00e9quipes, la gestion de la charge de travail et le coaching. La main-d\u2019\u0153uvre participante a proc\u00e9d\u00e9 \u00e0 une \u00e9valuation des lacunes en mati\u00e8re de comp\u00e9tences identifi\u00e9es, en r\u00e9pondant \u00e0 des questions bas\u00e9es sur des sc\u00e9narios ainsi qu\u2019\u00e0 des auto-\u00e9valuations pour chaque comp\u00e9tence.<\/p>\n\n\n\n<p>Pour r\u00e9pondre aux \u00e9valuations, l\u2019\u00e9quipe du projet a d\u00e9velopp\u00e9 10&nbsp;modules de formation en microapprentissage sur chacune des comp\u00e9tences identifi\u00e9es. Les modules ont \u00e9t\u00e9 pr\u00e9sent\u00e9s sous forme de vid\u00e9os, de balados, d\u2019infographies, d\u2019aides \u00e0 l\u2019emploi et de discussions guid\u00e9es. Les employ\u00e9s pouvaient utiliser les modules sur leurs propres appareils mobiles et, sous la direction de formateurs, les modules \u00e9taient discut\u00e9s avec des groupes de personnes au cours de r\u00e9unions pr\u00e9alables \u00e0 la prise de poste. La dur\u00e9e du microapprentissage variait de 5 \u00e0 35&nbsp;minutes. Les participants qui ont suivi la formation avec succ\u00e8s ont re\u00e7u une microcertification de s\u00e9curit\u00e9 reconnue au niveau national par le RHiM.<\/p>\n\n\n\n<p>Le microapprentissage a \u00e9t\u00e9 compl\u00e9t\u00e9 par un accompagnement sur le site par des responsables exp\u00e9riment\u00e9s qui ont guid\u00e9 et encadr\u00e9 la main-d\u2019\u0153uvre sur le terrain. Le programme de coaching a \u00e9t\u00e9 \u00e9labor\u00e9 pour faciliter la mise en \u0153uvre du programme de microapprentissage et aider les participants \u00e0 transf\u00e9rer les connaissances dans leur comportement au travail. Chaque coach a particip\u00e9 \u00e0 des s\u00e9ances de formation avec l\u2019\u00e9quipe du projet Training Works et a particip\u00e9 \u00e0 une pr\u00e9sentation pour comprendre le projet et le mod\u00e8le de comp\u00e9tences qu\u2019ils allaient utiliser. Les formateurs ont re\u00e7u un manuel expliquant chaque comp\u00e9tence, les comportements \u00e0 observer sur le lieu de travail, les instructions sur la mani\u00e8re de pr\u00e9senter la vid\u00e9o, l\u2019activit\u00e9 ou les formats, les points sur lesquels se concentrer pendant la formation et les questions \u00e0 d\u00e9battre pour une conversation d\u2019\u00e9quipe.<\/p>\n<\/div>\n<\/div>\n\n\n\n<div id=\"what-were-learning\" class=\"wp-block-ob-blocks-anchor-point\"><\/div>\n\n\n\n<div class=\"wp-block-columns is-layout-flex wp-container-core-columns-is-layout-28f84493 wp-block-columns-is-layout-flex\">\n<div class=\"wp-block-column gradient-top purple is-layout-flow wp-block-column-is-layout-flow\" style=\"flex-basis:100%\">\n<h3 class=\"wp-block-heading has-black-color has-text-color\" id=\"TheResult\"><img decoding=\"async\" class=\"wp-image-240819\" style=\"width: 24px;height: 24px;margin-right: 10px;position: relative; top: -2px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/Fill-1-1.svg\" alt=\"\"> Ce que nous apprenons<\/h3>\n\n\n\n<p>\u00c0 la mine Meliadine, au Nunavut, 95&nbsp;personnes ont commenc\u00e9 le programme et 79 l\u2019ont termin\u00e9. En moyenne, les employ\u00e9s ont particip\u00e9 au microapprentissage pendant 13,5&nbsp;minutes par jour pendant 90&nbsp;jours ouvrables, ce qui \u00e9quivaut \u00e0 16,4&nbsp;heures de formation par participant et \u00e0 plus de 1 000&nbsp;heures de formation pour l\u2019organisation. Au total, 68&nbsp;microcertifications de communication du RHiM ont \u00e9t\u00e9 d\u00e9cern\u00e9es aux participants d\u2019Agnico Eagle.<\/p>\n\n\n\n<p>Il y a eu moins de participants \u00e0 la mine Signal Gold de Terre-Neuve, car la fermeture de la mine a \u00e9t\u00e9 annonc\u00e9e au milieu de la mise en \u0153uvre. Au total, 69&nbsp;personnes travaillant sur ce site ont re\u00e7u la microcertification RHiM.&nbsp;<\/p>\n\n\n\n<p>Bien que tous les participants n\u2019aient pas effectu\u00e9 l\u2019\u00e9valuation des comp\u00e9tences avant et apr\u00e8s l\u2019\u00e9tude, de l\u00e9g\u00e8res augmentations ont \u00e9t\u00e9 constat\u00e9es dans les dix comp\u00e9tences pour ceux qui l\u2019ont fait, les augmentations les plus importantes concernant l\u2019enqu\u00eate efficace, l\u2019\u00e9coute active, la prise de d\u00e9cision et la gestion de la charge de travail.<\/p>\n\n\n\n<p><\/p>\n\n\n\n<p><strong>D\u00e9veloppement de la culture num\u00e9rique<\/strong><br>Sur les deux sites op\u00e9rationnels, une bande passante limit\u00e9e et un manque de comp\u00e9tences num\u00e9riques ont restreint l\u2019acc\u00e8s des employ\u00e9s \u00e0 l\u2019outil de comp\u00e9tences num\u00e9riques. Bien que la plupart des employ\u00e9s aient acc\u00e8s \u00e0 des appareils mobiles ou les utilisent r\u00e9guli\u00e8rement, il y en a encore qui ne sont pas familiaris\u00e9s avec le fonctionnement de ces appareils et qui ne sont pas \u00e0 l\u2019aise pour naviguer seuls sur les sites web et les outils. Il est important de fournir des renseignements et des instructions d\u00e8s le d\u00e9part et de proposer des d\u00e9monstrations interactives afin que les employ\u00e9s puissent se familiariser avec l\u2019appareil et la navigation. L\u2019\u00e9quipe de projet a fourni un guide \u00e9crit sur la mani\u00e8re d\u2019utiliser les appareils mobiles et de naviguer dans l\u2019outil de comp\u00e9tences, et une personne s\u2019est rendue sur place pour faire une d\u00e9monstration des outils \u00e0 l\u2019intention des employ\u00e9s. La mise \u00e0 disposition d\u2019une vid\u00e9o d\u2019instruction aurait permis aux employ\u00e9s d\u2019apprendre \u00e0 naviguer et de regarder la vid\u00e9o plusieurs fois si n\u00e9cessaire. En fin de compte, la solution a consist\u00e9 \u00e0 demander aux employ\u00e9s de remplir l\u2019\u00e9valuation sur papier et de travailler avec le gestionnaire du changement pour alimenter l\u2019outil de comp\u00e9tences num\u00e9rique.&nbsp;<\/p>\n\n\n\n<p><\/p>\n\n\n\n<p><strong>L\u2019enseignements des formateurs<\/strong><br>L\u2019\u00e9quipe de projet a s\u00e9lectionn\u00e9 des personnes occupant des fonctions d\u2019encadrement comme formateurs pour la composante de coaching sur le terrain, sur la base de leurs qualit\u00e9s de leadership, de leur formation en mati\u00e8re d\u2019encadrement et de leur mobilit\u00e9 sur le terrain. Cependant, l\u2019\u00e9quipe s\u2019est rendu compte que les formateurs avaient des niveaux de formation et d\u2019exp\u00e9rience diff\u00e9rents et qu\u2019ils avaient besoin de plus de soutien pour offrir un microapprentissage efficace. Peu apr\u00e8s le d\u00e9but de la mise en \u0153uvre, les formateurs ont exprim\u00e9 le besoin d\u2019un appui suppl\u00e9mentaire pour introduire le microapprentissage et de conseils pour entamer des discussions. Les formateurs \u00e9taient nerveux \u00e0 l\u2019id\u00e9e de pr\u00e9senter le microapprentissage et ne savaient pas comment introduire les sujets quotidiens. L\u2019\u00e9quipe a donc \u00e9labor\u00e9 un manuel de formation et a travaill\u00e9 avec les formateurs et l\u2019\u00e9quipe de direction pour s\u2019assurer que la formation \u00e9tait conforme aux objectifs et \u00e0 la culture de l\u2019organisation.<\/p>\n\n\n\n<p><\/p>\n\n\n\n<p><strong>Le microapprentissage a servi de rappel pour la main-d\u2019\u0153uvre exp\u00e9riment\u00e9e<\/strong><br>Le microapprentissage est mieux adapt\u00e9 et exploit\u00e9 sous forme de rappels quotidiens pour transformer les connaissances en comportements plut\u00f4t que d\u2019enseigner de nouvelles comp\u00e9tences. De nombreuses personnes exp\u00e9riment\u00e9es qui ont particip\u00e9 \u00e0 ce projet avaient d\u00e9j\u00e0 re\u00e7u une formation aux comp\u00e9tences comportementales par le pass\u00e9 et consid\u00e9raient le contenu du microapprentissage comme r\u00e9p\u00e9titif. Le vieillissement de la main-d\u2019\u0153uvre et le manque d\u2019int\u00e9r\u00eat des jeunes, des femmes et des nouveaux arrivants ont conduit \u00e0 un nombre croissant d\u2019emplois non pourvus. Ces lacunes ont des r\u00e9percussions \u00e9tendues, car les min\u00e9raux et les m\u00e9taux essentiels jouent un r\u00f4le important dans la transition vers une \u00e9conomie carboneutre.&nbsp;<\/p>\n\n\n\n<p>Les efforts novateurs, comme le microapprentissage d\u00e9velopp\u00e9 dans le cadre de ce projet, font partie d\u2019une strat\u00e9gie plus large visant \u00e0 garantir que la main-d\u2019\u0153uvre nouvelle et existante dans l\u2019industrie mini\u00e8re acquiert et maintient les comp\u00e9tences n\u00e9cessaires pour accomplir efficacement son travail. Ce projet explique en d\u00e9tail comment les employeurs et les organismes de formation peuvent collaborer pour tirer parti des cadres de comp\u00e9tences existants afin de cr\u00e9er des formations pour les comp\u00e9tences recherch\u00e9es. Le projet souligne \u00e9galement les am\u00e9liorations \u00e0 apporter pour adapter les modules de microapprentissage afin qu\u2019ils soient plus efficaces, notamment en utilisant des sc\u00e9narios de la vie r\u00e9elle et en veillant \u00e0 ce que les superviseurs et les accompagnateurs soient eux-m\u00eames form\u00e9s pour transmettre le contenu sur le lieu de travail.
