boissons rencontre un d\u00e9fi pour ce qui est de trouver et de conserver des professionnels qualifi\u00e9s.&nbsp;<\/p>\n\n\n\n<p>En s\u2019appuyant sur son cadre d\u2019apprentissage et de reconnaissance valid\u00e9 par l\u2019industrie, Comp\u00e9tences en transformation des aliments Canada a \u00e9labor\u00e9 le programme STAC afin de combler les lacunes en mati\u00e8re de comp\u00e9tences et de r\u00e9pondre aux besoins de formation de l\u2019industrie. Le programme propose des cours en ligne qui couvrent les comp\u00e9tences techniques et socio-\u00e9motionnelles pour diff\u00e9rents groupes de professionnels. Il a \u00e9galement fourni un soutien et des ressources aux employeurs et aux participants.&nbsp;<\/p>\n\n\n\n<p>Le programme pilote STAC a connu le plus grand succ\u00e8s dans le recrutement et la formation de superviseurs dans l\u2019industrie de la transformation des aliments et des boissons. Les dipl\u00f4m\u00e9s du programme ont d\u00e9clar\u00e9 que leurs comp\u00e9tences s\u2019\u00e9taient am\u00e9lior\u00e9es en mati\u00e8re de r\u00e9troaction positive et corrective, d\u2019\u00e9coute, de capacit\u00e9 \u00e0 demander aux gens de r\u00e9aliser certaines choses ou de leur demander ce dont ils ont besoin, et de soutien \u00e0 leurs \u00e9quipes pour qu\u2019elles proc\u00e8dent \u00e0 des ajustements rapides. Plus de 90% des dipl\u00f4m\u00e9s recommanderaient le programme STAC \u00e0 d\u2019autres superviseurs.&nbsp;<\/p>\n\n\n\n<p>Le programme pilote du STAC est riche d\u2019enseignements pour d\u2019autres secteurs confront\u00e9s \u00e0 des d\u00e9fis similaires en mati\u00e8re de recrutement, de fid\u00e9lisation et de rotation, avec des capacit\u00e9s limit\u00e9es en mati\u00e8re de ressources humaines. Les r\u00e9sultats sont \u00e9galement pertinents pour les discussions sur la mani\u00e8re d\u2019aider les PME \u00e0 s\u2019engager dans la formation de leurs employ\u00e9s.<\/p>\n\n\n\n<p class=\"has-black-color has-text-color\">Les r\u00e9sultats positifs de ce projet pilote ont conduit \u00e0 son extension \u00e0 l\u2019ensemble du pays avec le soutien de l\u2019ESDC.<\/p>\n\n\n\n<div class=\"wp-block-group key-insights-grey has-background is-layout-constrained wp-block-group-is-layout-constrained\" style=\"background-color:#0000000d\">\n<div class=\"wp-block-columns is-layout-flex wp-container-core-columns-is-layout-28f84493 wp-block-columns-is-layout-flex\">\n<div class=\"wp-block-column is-layout-flow wp-block-column-is-layout-flow\">\n<h5 class=\"wp-block-heading\"><strong><strong>Perspectives cl\u00e9s<\/strong><\/strong><\/h5>\n\n\n\n<p class=\"is-style-default is-flex\"><img decoding=\"async\" class=\"wp-image-243230\" style=\"width: 40px;margin-right: 16px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/No.svg\" alt=\"\">330 participants ont pris part au programme pilote STAC, dont 266 se sont inscrits \u00e0 la fili\u00e8re de formation des superviseurs.<\/p>\n\n\n\n<p class=\"is-flex\"><img decoding=\"async\" class=\"wp-image-243230\" style=\"width: 40px; margin-right: 16px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/No-1.svg\" alt=\"\">89% des participants qui ont r\u00e9pondu \u00e0 l\u2019enqu\u00eate post-programme ont d\u00e9clar\u00e9 que leurs comp\u00e9tences en mati\u00e8re de supervision s\u2019\u00e9taient am\u00e9lior\u00e9es gr\u00e2ce au programme STAC.<\/p>\n\n\n\n<p class=\"is-flex\"><img decoding=\"async\" class=\"wp-image-243230\" style=\"width: 40px; margin-right: 16px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/No-2.svg\" alt=\"\">65 % des employeurs qui ont particip\u00e9 au projet pilote STAC \u00e9taient des petites et moyennes entreprises comptant moins de 50 employ\u00e9s \u00e0 temps plein.<\/p>\n<\/div>\n<\/div>\n<\/div>\n<\/div>\n<\/div>\n\n\n\n<div id=\"the-issue\" class=\"wp-block-ob-blocks-anchor-point\"><\/div>\n\n\n\n<div class=\"wp-block-columns is-layout-flex wp-container-core-columns-is-layout-28f84493 wp-block-columns-is-layout-flex\">\n<div class=\"wp-block-column gradient-top purple is-layout-flow wp-block-column-is-layout-flow\" style=\"flex-basis:100%\">\n<h3 class=\"wp-block-heading has-black-color has-text-color\" id=\"TheChallenge\"><img decoding=\"async\" class=\"wp-image-240812\" style=\"width: 12px;height: 24px;margin-right: 10px;position: relative; top: -2px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/Vector-2.svg\" alt=\"\"> L\u2019enjeu<\/h3>\n\n\n\n<div class=\"wp-block-group flex-print is-layout-constrained wp-block-group-is-layout-constrained\">\n<div class=\"wp-block-group is-layout-constrained wp-block-group-is-layout-constrained\">\n<p>Pr\u00e8s de la moiti\u00e9 des employeurs interrog\u00e9s dans le secteur de la transformation des aliments et des boissons en 2020 ont \u00e9prouv\u00e9 de grandes difficult\u00e9s \u00e0 trouver des personnes poss\u00e9dant les comp\u00e9tences et la formation ad\u00e9quates pour occuper leurs postes \u00e0 pourvoir. Les lacunes en mati\u00e8re de \u201ccomp\u00e9tences non techniques\u201d, ou de domaines d\u2019apprentissage socio-\u00e9motionnels, \u00e9taient les plus pressantes. Cette exp\u00e9rience est bien document\u00e9e dans le cadre de reconnaissance de l\u2019apprentissage (Learning Recognition Framework \u2013 LRF) valid\u00e9 par l\u2019industrie de l\u2019alimentation et des boissons et bas\u00e9 sur les normes professionnelles nationales (National Occupational Standards). L\u2019importance et la priorit\u00e9 de l\u2019apprentissage socio-affectif, en plus des comp\u00e9tences et des connaissances techniques, \u00e0 tous les niveaux des entreprises, sont au c\u0153ur du LRF et sont constamment mises en \u00e9vidence dans les recherches d\u2019informations sur le march\u00e9 du travail men\u00e9es par le secteur.&nbsp;<\/p>\n\n\n\n<p>Plusieurs \u00e9l\u00e9ments doivent \u00eatre pris en compte lors de la conception d\u2019une solution de formation pour le secteur de la transformation des aliments et des boissons. Tout d\u2019abord, de nombreux postes de d\u00e9butants ne requi\u00e8rent qu\u2019une formation post-secondaire tr\u00e8s limit\u00e9e, voire inexistante, de sorte que la main-d\u2019\u0153uvre n\u2019a qu\u2019une exp\u00e9rience limit\u00e9e de la formation et de l\u2019\u00e9ducation formelles. Deuxi\u00e8mement, la plupart des formations sont actuellement r\u00e9alis\u00e9es en interne avec des techniques de formation sur le tas, ce qui fait que le secteur a moins l\u2019habitude de collaborer \u00e0 des initiatives de formation. Troisi\u00e8mement, toute formation et tout d\u00e9veloppement des comp\u00e9tences doivent \u00eatre imbriqu\u00e9s et int\u00e9gr\u00e9s dans des environnements de traitement tr\u00e8s charg\u00e9s, avec des \u00e9quipes multiples sur une p\u00e9riode de 24 heures, qui manquent souvent de personnel et dont les employ\u00e9s travaillent de longues heures. L\u2019objectif du projet pilote STAC \u00e9tait de d\u00e9velopper chez les employ\u00e9s actuels des comp\u00e9tences qui aideraient \u00e0 la fois les employ\u00e9s et les employeurs \u00e0 s\u2019adapter avec succ\u00e8s aux d\u00e9fis anticip\u00e9s et continus de la croissance accrue de l\u2019industrie, des perturbations dues aux progr\u00e8s technologiques de l\u2019industrie et du vieillissement de la main-d\u2019\u0153uvre.&nbsp;<\/p>\n\n\n\n<p>Destin\u00e9 aux nouveaux employ\u00e9s, aux travailleurs saisonniers, aux professionnels de premi\u00e8re ligne et aux superviseurs du secteur de la transformation des aliments et des boissons, le programme de cours du STAC a \u00e9t\u00e9 adapt\u00e9 au cadre d\u2019apprentissage et de reconnaissance du Canada pour l\u2019industrie des aliments et des boissons afin de garantir l\u2019environnement d\u2019apprentissage le plus progressif et d\u2019\u00e9lever le niveau de d\u00e9veloppement de la main-d\u2019\u0153uvre de l\u2019industrie. Les cours comprenaient une formation de base en mati\u00e8re de s\u00e9curit\u00e9 alimentaire et d\u2019assurance qualit\u00e9, des cours essentiels sur le lieu de travail, des cours au niveau de la supervision et un programme complet ax\u00e9 sur les comp\u00e9tences d\u2019apprentissage socio-\u00e9motionnel comme la communication, le leadership, la r\u00e9solution de probl\u00e8mes et le travail d\u2019\u00e9quipe.<\/p>\n\n\n\n<p>Initialement pr\u00e9vu comme un mod\u00e8le de formation mixte avec des s\u00e9ances en personne, le programme est pass\u00e9 \u00e0 un mod\u00e8le exclusivement en ligne en raison de la pand\u00e9mie de COVID-19. Ces cours en ligne \u00e9taient accessibles 24 heures sur 24, 7 jours sur 7 et adapt\u00e9s aux besoins et aux ant\u00e9c\u00e9dents de quatre groupes principaux de professionnels : les superviseurs, les nouveaux employ\u00e9s\/travailleurs saisonniers, les travailleurs de premi\u00e8re ligne titulaires d\u2019un dipl\u00f4me d\u2019\u00e9tudes secondaires et les travailleurs de premi\u00e8re ligne titulaires d\u2019un dipl\u00f4me d\u2019\u00e9tudes secondaires sans dipl\u00f4me d\u2019\u00e9tudes secondaires. Les participants devaient avoir une ma\u00eetrise suffisante de l\u2019anglais, un niveau d\u2019alphab\u00e9tisation suffisant et des comp\u00e9tences informatiques ad\u00e9quates pour suivre les cours en ligne.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Ce programme a \u00e9t\u00e9 mis gratuitement \u00e0 la disposition des entreprises de transformation des aliments et des boissons en Nouvelle-\u00c9cosse, \u00e0 l\u2019\u00cele-du-Prince-\u00c9douard, au Nouveau-Brunswick et \u00e0 Terre-Neuve-et-Labrador. Il y avait 57 participants dans la fili\u00e8re des professionnels de premi\u00e8re ligne titulaires d\u2019un dipl\u00f4me de l\u2019enseignement secondaire, trois dans la fili\u00e8re des professionnels de premi\u00e8re ligne sans dipl\u00f4me de l\u2019enseignement secondaire et quatre dans la fili\u00e8re des nouveaux embauch\u00e9s\/apprentissage saisonnier. Environ un participant sur dix a d\u00e9clar\u00e9 n\u2019avoir re\u00e7u aucune formation pour son r\u00f4le actuel, que ce soit en tant que superviseur ou en tant que professionnel de premi\u00e8re ligne.&nbsp;<\/p>\n\n\n\n<p>45 employeurs ont particip\u00e9 au programme pilote STAC, dont 46 % \u00e9taient en activit\u00e9 depuis plus de 25 ans. Tous les employeurs participants ont d\u00e9clar\u00e9 qu\u2019ils offraient une formation en cours d\u2019emploi avant de commencer \u00e0 participer au programme.&nbsp;<\/p>\n\n\n\n<p><strong>En commen\u00e7ant par les superviseurs<\/strong><br>La fili\u00e8re des superviseurs \u00e9tait la plus populaire des quatre fili\u00e8res, repr\u00e9sentant 81 % des participants inscrits et la plupart des dipl\u00f4m\u00e9s. Cette constatation est valable pour la quasi-totalit\u00e9 des employeurs, bien que le nombre de superviseurs soit nettement inf\u00e9rieur \u00e0 celui des professionnels de premi\u00e8re ligne. Il s\u2019agissait d\u2019une des premi\u00e8res formations structur\u00e9es pour ces entreprises, et les superviseurs souhaitaient \u00eatre form\u00e9s en premier avant d\u2019impliquer d\u2019autres membres de l\u2019\u00e9quipe. Parmi les participants qui ont r\u00e9pondu \u00e0 l\u2019enqu\u00eate post-programme, 89 % ont d\u00e9clar\u00e9 que leurs comp\u00e9tences en mati\u00e8re de supervision s\u2019\u00e9taient am\u00e9lior\u00e9es gr\u00e2ce au programme STAC, notamment en ce qui concerne la communication d\u2019informations positives et correctives, les comp\u00e9tences d\u2019\u00e9coute, la capacit\u00e9 \u00e0 demander aux gens de faire des choses ou d\u2019obtenir des choses dont ils ont besoin, et le soutien apport\u00e9 \u00e0 leurs \u00e9quipes pour qu\u2019elles proc\u00e8dent \u00e0 des adaptations rapides. Parmi les superviseurs dipl\u00f4m\u00e9s, 93 % ont d\u00e9clar\u00e9 utiliser ce qu\u2019ils ont appris dans le cadre du STAC dans leur emploi actuel, et 50 % d\u2019entre eux utilisent souvent les connaissances et les comp\u00e9tences acquises. Dans l\u2019ensemble, 94 % des participants \u00e0 la fili\u00e8re des superviseurs recommanderaient le programme STAC \u00e0 d\u2019autres superviseurs. Il est int\u00e9ressant de noter qu\u2019il existe des diff\u00e9rences importantes entre les superviseurs les plus jeunes et les plus \u00e2g\u00e9s en termes de satisfaction et de r\u00e9sultats de la formation STAC, les superviseurs les plus jeunes faisant \u00e9tat d\u2019effets moins positifs que les superviseurs les plus \u00e2g\u00e9s.\u00a0<\/p>\n\n\n\n<p><strong>\u00c9quilibrer l\u2019apprentissage virtuel et asynchrone avec le soutien en personne<\/strong><br>Le passage \u00e0 un apprentissage exclusivement en ligne en raison de la pand\u00e9mie de COVID-19 s\u2019est av\u00e9r\u00e9 utile pour g\u00e9rer le caract\u00e8re autonome de l\u2019apprentissage pour certains participants et pour adapter la formation \u00e0 des emplois du temps charg\u00e9s et aux exigences du lieu de travail. Cependant, certains \u00e9l\u00e9ments du programme STAC et certains participants auraient pu b\u00e9n\u00e9ficier d\u2019une formation en personne. La plateforme d\u2019apprentissage elle-m\u00eame en fait partie. Des efforts consid\u00e9rables ont \u00e9t\u00e9 d\u00e9ploy\u00e9s pour d\u00e9velopper l\u2019interface apprenant-utilisateur afin de garantir que chaque participant puisse s\u2019orienter dans le syst\u00e8me, avoir acc\u00e8s \u00e0 son propre parcours d\u2019apprentissage et obtenir des mises \u00e0 jour sur ses progr\u00e8s. En outre, un syst\u00e8me d\u2019aide aux apprenants a \u00e9t\u00e9 cr\u00e9\u00e9 pour permettre aux participants de contacter les personnes-ressources du STAC pour des questions techniques ou de contenu.<\/p>\n\n\n\n<p><strong>Les PME ont besoin d\u2019un soutien suppl\u00e9mentaire<\/strong><br>Les petites et moyennes entreprises employant moins de 50 personnes \u00e0 temps plein repr\u00e9sentaient 65 % des employeurs ayant particip\u00e9 au projet pilote STAC. Cela signifie qu\u2019ils disposaient de ressources humaines internes limit\u00e9es et qu\u2019ils avaient besoin d\u2019un soutien consid\u00e9rable pour mettre en \u0153uvre et dispenser des formations \u00e0 leur personnel. Par cons\u00e9quent, le STAC a \u00e9t\u00e9 con\u00e7u pour \u00eatre relativement facile \u00e0 participer du point de vue de l\u2019employeur, avec une \u00e9quipe d\u00e9di\u00e9e de personnes-ressources affect\u00e9es \u00e0 diff\u00e9rentes r\u00e9gions et employeurs pour aider \u00e0 l\u2019inscription, au suivi et \u00e0 la communication.
