organisations \u00e0 l\u2019\u00e9gard de l\u2019\u00e9quit\u00e9 entre les genres, il y a toujours des obstacles syst\u00e9miques persistants pour les femmes autochtones, noires et racis\u00e9es dans les milieux de travail canadiens. En 2024, le Canada a gliss\u00e9 au 36<sup>e&nbsp;<\/sup>rang de l\u2019indice mondial de l\u2019\u00e9cart entre les genres, en grande partie en raison de la sous-repr\u00e9sentation des femmes dans les postes de direction. Bien que les femmes blanches aient fait des progr\u00e8s en mati\u00e8re de repr\u00e9sentation au sein des conseils d\u2019administration, les donn\u00e9es d\u00e9sagr\u00e9g\u00e9es r\u00e9v\u00e8lent que les femmes autochtones, noires et racis\u00e9es demeurent nettement sous-repr\u00e9sent\u00e9es dans les postes de direction. Ces disparit\u00e9s mettent en \u00e9vidence des in\u00e9galit\u00e9s syst\u00e9miques profond\u00e9ment ancr\u00e9es dans les milieux de travail canadiens.<\/p>\n\n\n\n<p>Ce projet de recherche, dirig\u00e9 par Accelerate Her Future, met l\u2019accent sur les voix des femmes autochtones, noires et racis\u00e9es afin d\u2019explorer comment les in\u00e9galit\u00e9s syst\u00e9miques fa\u00e7onnent le d\u00e9veloppement de carri\u00e8re et les exp\u00e9riences d\u2019avancement des femmes autochtones, noires et racis\u00e9es. La recherche comprend \u00e9galement des entrevues approfondies avec des responsables des ressources humaines et en \u00e9quit\u00e9, diversit\u00e9 et inclusion (EDI) et des gestionnaires de personnes\u2009; des responsables de groupes de ressources pour le personnel\u2009; et les conseill\u00e8res et conseillers en orientation qui jouent un r\u00f4le dans les syst\u00e8mes de d\u00e9veloppement de carri\u00e8re et d\u2019avancement. L\u2019\u00e9tude vise \u00e0 cesser de placer le fardeau exclusivement sur les femmes autochtones, noires et racis\u00e9es, mais plut\u00f4t \u00e0 examiner comment les syst\u00e8mes de carri\u00e8re et les cultures de travail doivent changer pour soutenir leur croissance et leur leadership.<\/p>\n\n\n\n<p class=\"has-black-color has-text-color\">Les points de vue des participantes et participants r\u00e9v\u00e8lent que les processus de d\u00e9veloppement de carri\u00e8re restent profond\u00e9ment in\u00e9quitables. Ces processus sont marqu\u00e9s par des parcours peu clairs, offrent un acc\u00e8s limit\u00e9 au mentorat et au parrainage, manquent de d\u00e9veloppement de carri\u00e8re et de leadership adapt\u00e9s et ne reconnaissent pas le r\u00f4le essentiel des leaders et des gestionnaires directs. Les r\u00e9sultats offrent une puissante invitation \u00e0 r\u00e9inventer les syst\u00e8mes de travail vers des mod\u00e8les relationnels, centr\u00e9s sur l\u2019humain et affirmant l\u2019\u00e9quit\u00e9. Les recommandations, fond\u00e9es sur la voix des participantes, sont cartographi\u00e9es tout au long du cycle de vie des employ\u00e9es, y compris le recrutement, l\u2019int\u00e9gration, le d\u00e9veloppement, la r\u00e9tention, l\u2019avancement et le d\u00e9part. Gr\u00e2ce aux appels \u00e0 l\u2019action d\u2019Accelerate Her Future, nous offrons aux femmes, aux leaders et aux gestionnaires directs, aux sp\u00e9cialistes des ressources humaines et de l\u2019EDI, au gouvernement et au milieu universitaire des voies \u00e0 suivre pour prendre des mesures concr\u00e8tes. Il ne s\u2019agit pas de faire peser le fardeau du changement sur les individus. De nombreuses participantes ont d\u00e9clar\u00e9 avoir d\u00fb chercher des mentores ayant v\u00e9cu des exp\u00e9riences similaires.<\/p>\n\n\n\n<p class=\"is-flex\"><img decoding=\"async\" class=\"wp-image-243230\" style=\"width: 40px; margin-right: 16px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/No-1.svg\" alt=\"\">De nombreux programmes de d\u00e9veloppement de carri\u00e8re et de leadership sont con\u00e7us selon les normes dominantes du milieu de travail, notamment l\u2019eurocentrisme, l\u2019individualisme et la comp\u00e9titivit\u00e9, sans tenir compte des besoins uniques et des exp\u00e9riences v\u00e9cues par les femmes autochtones, noires et racis\u00e9es.<\/p>\n\n\n\n<p class=\"is-flex\"><img decoding=\"async\" class=\"wp-image-243230\" style=\"width: 40px; margin-right: 16px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/No-2.svg\" alt=\"\">Les gestionnaires directs jouent un r\u00f4le fondamental dans l\u2019\u00e9laboration des exp\u00e9riences de carri\u00e8re des femmes autochtones, noires et racis\u00e9es, mais, trop souvent, ils n\u2019ont pas les comp\u00e9tences en mati\u00e8re d\u2019\u00e9quit\u00e9, de r\u00e9troaction et d\u2019humilit\u00e9 culturelle n\u00e9cessaires pour soutenir la croissance et l\u2019avancement des membres de leur \u00e9quipe.<\/p>\n<\/div>\n<\/div>\n<\/div>\n<\/div>\n<\/div>\n\n\n\n<div id=\"the-issue\" class=\"wp-block-ob-blocks-anchor-point\"><\/div>\n\n\n\n<div class=\"wp-block-columns is-layout-flex wp-container-core-columns-is-layout-28f84493 wp-block-columns-is-layout-flex\">\n<div class=\"wp-block-column gradient-top purple is-layout-flow wp-block-column-is-layout-flow\" style=\"flex-basis:100%\">\n<h3 class=\"wp-block-heading has-black-color has-text-color\" id=\"TheChallenge\"><img decoding=\"async\" class=\"wp-image-240812\" style=\"width: 12px;height: 24px;margin-right: 10px;position: relative; top: -2px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/Vector-2.svg\" alt=\"\"> L\u2019enjeu<\/h3>\n\n\n\n<div class=\"wp-block-group flex-print is-layout-constrained wp-block-group-is-layout-constrained\">\n<div class=\"wp-block-group is-layout-constrained wp-block-group-is-layout-constrained\">\n<p>Alors que les employeurs s\u2019engagent de plus en plus d\u2019engagement \u00e0 l\u2019\u00e9gard de l\u2019EDI, pour les femmes autochtones, noires et racis\u00e9es, l\u2019\u00e9cart en mati\u00e8re d\u2019avancement demeure important. Ces femmes demeurent sous-repr\u00e9sent\u00e9es dans les postes de direction et surrepr\u00e9sent\u00e9es dans les postes de d\u00e9but de carri\u00e8re, confront\u00e9es \u00e0 un plafond de verre invisible d\u2019obstacles qui demeurent souvent innomm\u00e9s ou ignor\u00e9s.<\/p>\n\n\n\n<p>Le d\u00e9veloppement de carri\u00e8re est souvent pr\u00e9sent\u00e9 comme une responsabilit\u00e9 individuelle plut\u00f4t que comme un imp\u00e9ratif organisationnel. Les cercles de partage \u00e9quilibrent les dynamiques de pouvoir entre l\u2019\u00e9quipe de recherche et les participantes. L\u2019approche tenait compte des traumatismes, et l\u2019\u00e9quipe de recherche a fait preuve de transparence avec les participantes au sujet de la m\u00e9thodologie, de la collecte et de l\u2019utilisation des donn\u00e9es et de la pr\u00e9sence de sp\u00e9cialistes de la sant\u00e9. top: -2px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/Fill-1-1.svg\" alt=\"\"> Ce que nous apprenons<\/h3>\n\n\n\n<p>La recherche comprenait 21&nbsp;cercles de partage avec 63&nbsp;femmes autochtones, noires et racis\u00e9es, ainsi que 59&nbsp;entrevues semi-structur\u00e9es avec des sp\u00e9cialistes des ressources humaines et de l\u2019EDI, des responsables de groupes de ressources pour le personnel et des conseill\u00e8res et conseillers en orientation.<\/p>\n\n\n\n<p><strong>Le d\u00e9veloppement de carri\u00e8re doit \u00eatre r\u00e9imagin\u00e9 comme une responsabilit\u00e9 collective et syst\u00e9mique, et non comme un fardeau individuel.<\/strong> Il faut s\u2019\u00e9loigner des r\u00e9cits bas\u00e9s sur les d\u00e9ficits qui supposent que les femmes autochtones, noires et racialis\u00e9es doivent \u00eatre \u00ab\u2009r\u00e9par\u00e9es\u2009\u00bb pour s\u2019adapter aux normes dominantes.<\/p>\n\n\n\n<p><strong>Les programmes universels ne sont pas \u00e0 la hauteur. <\/strong>Les participantes ont pr\u00e9conis\u00e9 des approches de d\u00e9veloppement de carri\u00e8re holistiques, fond\u00e9es sur la culture et l\u2019\u00e9quit\u00e9, con\u00e7ues conjointement avec des groupes m\u00e9ritant l\u2019\u00e9quit\u00e9 et ancr\u00e9es dans la conscience intersectionnelle.<\/p>\n\n\n\n<p><strong>Les gestionnaires directs jouent un r\u00f4le central dans la facilitation ou l\u2019obstruction de la croissance de carri\u00e8re.<\/strong> Pourtant, la plupart ne sont pas en mesure de diriger de mani\u00e8re inclusive, n\u2019ayant souvent pas les comp\u00e9tences culturelles et en r\u00e9troaction et le niveau d\u2019autorit\u00e9 n\u00e9cessaires pour soutenir les personnes autochtones, noires et racis\u00e9es de leur \u00e9quipe.<\/p>\n\n\n\n<p><strong>La transparence est une lacune majeure. <\/strong>Les participantes ont d\u00e9crit des cheminements de carri\u00e8re peu clairs, des processus de nomination fa\u00e7onn\u00e9s par les affinit\u00e9s et des syst\u00e8mes qui les excluent de la planification de la rel\u00e8ve et du parrainage malgr\u00e9 un rendement \u00e9lev\u00e9.<\/p>\n\n\n\n<p><strong>Les sp\u00e9cialistes des ressources humaines et de l\u2019EDI doivent approfondir leur litt\u00e9ratie syst\u00e9mique. <\/strong>Plusieurs praticiennes et praticiens blancs n\u2019ont pas les connaissances sur le racisme structurel, le colonialisme et l\u2019intersectionnalit\u00e9 n\u00e9cessaires pour d\u00e9stabiliser les in\u00e9galit\u00e9s syst\u00e9miques et les pratiques n\u00e9fastes, risquant ainsi de renforcer l\u2019exclusion sous couvert d\u2019inclusion.<\/p>\n\n\n\n<p><strong>La v\u00e9rit\u00e9 et la r\u00e9conciliation doivent aller au-del\u00e0 des d\u00e9clarations et passer \u00e0 des changements structurels. <\/strong>Tout au long du cycle de vie du personnel, les cadres culturels autochtones sont g\u00e9n\u00e9ralement absents, tout comme les visions du monde et les formes de connaissance autochtones, les 94\u00a0appels \u00e0 l\u2019action de la Commission de v\u00e9rit\u00e9 et r\u00e9conciliation (en particulier l\u2019appel \u00e0 l\u2019action\u00a092) et la <em>D\u00e9claration des Nations Unies sur les droits des peuples autochtones<\/em>.<\/p>\n<\/div>\n<\/div>\n\n\n\n<div id=\"why-it-matters\" class=\"wp-block-ob-blocks-anchor-point\"><\/div>\n\n\n\n<div class=\"wp-block-columns is-layout-flex wp-container-core-columns-is-layout-28f84493 wp-block-columns-is-layout-flex\">\n<div class=\"wp-block-column gradient-top purple is-layout-flow wp-block-column-is-layout-flow\" style=\"flex-basis:100%\">\n<h3 class=\"wp-block-heading has-black-color has-text-color\" id=\"TheImpact\"><img decoding=\"async\" class=\"wp-image-240819\" style=\"width: 22px;height: 22px;margin-right: 10px;position: relative; Leur leadership apporte des formes de connaissance distinctes, des approches relationnelles \u00e0 la r\u00e9solution de probl\u00e8mes et un engagement audacieux envers l\u2019\u00e9quit\u00e9 et l\u2019appartenance.<\/p>\n\n\n\n<p>Pourtant, les syst\u00e8mes de d\u00e9veloppement de carri\u00e8re au Canada n\u2019ont pas \u00e9t\u00e9 con\u00e7us en tenant compte des r\u00e9alit\u00e9s de ces femmes. Trop souvent, les voix et les aspirations des femmes autochtones, noires et racis\u00e9es sont absentes des d\u00e9cisions en ce qui concerne l\u2019avancement et ses b\u00e9n\u00e9fices et la mani\u00e8re d\u2019en profiter. Les conversations sur le d\u00e9veloppement de carri\u00e8re se concentrent souvent uniquement sur le d\u00e9veloppement des comp\u00e9tences, comme si les femmes autochtones, noires et racis\u00e9es \u00e9taient frein\u00e9es uniquement parce qu\u2019elles ne sont pas pr\u00eates pour la prochaine \u00e9tape. Ce point de vue dominant ne tient pas compte des in\u00e9galit\u00e9s syst\u00e9miques et structurelles plus importantes qui affectent leurs exp\u00e9riences dans le milieu de travail et l\u2019\u00e9volution de carri\u00e8re qui en d\u00e9coule. Si elles ne s\u2019attaquent pas \u00e0 ces r\u00e9alit\u00e9s, les organisations risquent de renforcer un cycle o\u00f9 l\u2019on s\u2019attend \u00e0 ce que les femmes se \u00ab\u2009r\u00e9parent\u2009\u00bb elles-m\u00eames, et ne parviennent pas \u00e0 introduire des changements structurels connexes. L\u2019organisation lance \u00e9galement une s\u00e9rie de tables rondes en personne \u00e0 l\u2019\u00e9chelle du pays avec des leaders des ressources humaines, de l\u2019EDI et des leaders de personnes, en partenariat avec des organisations engag\u00e9es dans l\u2019EDI, afin de discuter des principales conclusions et de d\u00e9terminer les pratiques exemplaires et les solutions pr\u00e9liminaires pour rem\u00e9dier aux in\u00e9galit\u00e9s syst\u00e9miques. Accelerate Her Future cherche \u00e9galement \u00e0 obtenir du financement pour concevoir un programme de d\u00e9veloppement de carri\u00e8re pour les femmes autochtones, noires et racis\u00e9es qui ne sont pas au niveau de la direction. Le programme permettra de d\u00e9terminer dans quelle mesure un programme cibl\u00e9 et adapt\u00e9 peut avoir une influence positive sur la capacit\u00e9 des participantes \u00e0 naviguer dans leur d\u00e9veloppement de carri\u00e8re en milieu de travail.<\/p>\n\n\n\n<p>Finalement, Accelerate Her Future collabore avec un autre partenaire communautaire pour proposer un consortium \u00ab\u2009du savoir \u00e0 l\u2019action\u2009\u00bb, intitul\u00e9 \u00ab\u2009intersectionnalit\u00e9 + avenir du travail\u2009\u00bb. Le consortium explorerait comment l\u2019avenir du travail doit \u00eatre centr\u00e9 sur les besoins, les exp\u00e9riences et les voix des femmes autochtones, noires et racis\u00e9es.
