Sommaire<\/h3>\n\n\n\n<p class=\"has-black-color has-text-color\">Au cours des derni\u00e8res ann\u00e9es, les petites et moyennes entreprises manufacturi\u00e8res des r\u00e9gions du Qu\u00e9bec, hors des grands centres, ont \u00e9t\u00e9 confront\u00e9es \u00e0 d\u2019importants d\u00e9fis pour recruter et retenir une main-d\u2019\u0153uvre qualifi\u00e9e, en particulier parmi les immigrantes et immigrants. Une partie du d\u00e9fi provient de leur \u00e9loignement \u2014 en comparaison, et de la complexit\u00e9 et des co\u00fbts des processus d\u2019immigration. De plus, les travailleuses et travailleurs \u00e9trangers temporaires, influenc\u00e9s par une gamme de facteurs, notamment les liens familiaux et l\u2019engagement communautaire, partent souvent vers de meilleures opportunit\u00e9s apr\u00e8s avoir obtenu la r\u00e9sidence permanente.<\/p>\n\n\n\n<p>Malgr\u00e9 ces d\u00e9fis, les immigrantes et immigrants demeurent une importante source potentielle de capital humain, qui pourrait aider les petites et moyennes entreprises (PME) \u00e0 l\u2019ext\u00e9rieur des zones urbaines, \u00e0 relever leurs d\u00e9fis de main-d\u2019\u0153uvre. Cependant, pour am\u00e9liorer le recrutement et la r\u00e9tention, les PME doivent \u00e9largir leur approche de la diversit\u00e9.<\/p>\n\n\n\n<p>\u00c0 cette fin, le projet de recherche dirig\u00e9 par l\u2019Universit\u00e9 Concordia s\u2019est pench\u00e9 sur diverses strat\u00e9gies d\u2019int\u00e9gration, en mettant l\u2019accent sur l\u2019int\u00e9gration des personnes ayant des comp\u00e9tences techniques ou commerciales dans les PME manufacturi\u00e8res. L\u2019\u00e9tude a \u00e9t\u00e9 men\u00e9e aupr\u00e8s de 28&nbsp;participantes et participants (onze immigrants et neuf femmes) provenant de quatre PME manufacturi\u00e8res de trois r\u00e9gions diff\u00e9rentes du Qu\u00e9bec. Gr\u00e2ce \u00e0 des entrevues qualitatives et \u00e0 la collecte de nombreux documents d\u2019int\u00e9gration, la recherche a r\u00e9v\u00e9l\u00e9 qu\u2019une culture d\u2019entreprise qui favorise l\u2019apprentissage et la communication am\u00e9liore consid\u00e9rablement la satisfaction des immigrantes et immigrants et compense les lacunes des processus d\u2019int\u00e9gration structur\u00e9s.<\/p>\n\n\n\n<p>Afin de combler les \u00e9carts dans les approches de recrutement de mani\u00e8re plus syst\u00e9mique, le projet de recherche a d\u00e9velopp\u00e9 <a href=\"https:\/\/bienvenue-onboard.com\/\">\u00ab\u2009Bienvenue \u00e0 bord\u2009\u00bb, <\/a>un mod\u00e8le de recrutement et de r\u00e9tention innovant sp\u00e9cifiquement destin\u00e9 aux PME. Le mod\u00e8le d\u00e9crit sept \u00e9tapes cycliques qui mettent l\u2019accent sur le recrutement strat\u00e9gique, la pr\u00e9paration du personnel et l\u2019adaptation continue \u00e0 la r\u00e9troaction. Cette situation s\u2019est aggrav\u00e9e pendant la pand\u00e9mie de COVID-19. Historiquement, ces r\u00e9gions non urbaines ont eu de la difficult\u00e9 \u00e0 attirer et \u00e0 int\u00e9grer les travailleuses et travailleurs issus de l\u2019immigration, qui poss\u00e8dent des comp\u00e9tences techniques et commerciales essentielles, mais qui sont souvent sous-utilis\u00e9s. Le processus d\u2019int\u00e9gration de cette main-d\u2019\u0153uvre est \u00e9galement entrav\u00e9 par des barri\u00e8res culturelles, linguistiques et r\u00e8glementaires.<\/p>\n\n\n\n<p>De nombreuses PME locales ne sont pas enti\u00e8rement pr\u00e9par\u00e9es \u00e0 int\u00e9grer du personnel immigrant en raison d\u2019un manque de ressources ou de connaissances qui leur permettraient de mettre en \u0153uvre des programmes d\u2019int\u00e9gration efficaces qui r\u00e9pondent aux divers besoins des immigrantes et immigrants. Plus pr\u00e9cis\u00e9ment, l\u2019\u00e9tude a demand\u00e9 au personnel des PME de tous les niveaux et de tous les services de d\u00e9crire leur participation et leurs exp\u00e9riences lors de l\u2019int\u00e9gration des immigrantes et immigrants, les d\u00e9fis auxquels ils ont \u00e9t\u00e9 confront\u00e9s et les comp\u00e9tences et les besoins de formation per\u00e7us chez les employ\u00e9es et employ\u00e9s issus de l\u2019immigration. L\u2019\u00e9tude a \u00e9galement demand\u00e9 \u00e0 ces derniers de d\u00e9crire leurs exp\u00e9riences et leurs perceptions des pratiques d\u2019int\u00e9gration des employeurs, ainsi que leurs propres comp\u00e9tences et besoins en mati\u00e8re de formation.<\/p>\n\n\n\n<p>Plus pr\u00e9cis\u00e9ment, la recherche a cherch\u00e9 \u00e0 examiner les questions de recherche suivantes&nbsp;:<\/p>\n\n\n\n<ol class=\"wp-block-list\">\n<li>Quels sont les d\u00e9fis auxquels font face les PME manufacturi\u00e8res non urbaines du Qu\u00e9bec en mati\u00e8re de recrutement, de r\u00e9tention et de formation des immigrantes et immigrants\u2009?<\/li>\n\n\n\n<li>Quel ensemble de pratiques (programme d\u2019accueil) utilisent-elles pour faciliter le recrutement, l\u2019int\u00e9gration et la formation du personnel issu de l\u2019immigration\u2009?<\/li>\n\n\n\n<li>Comment les PME per\u00e7oivent-elles l\u2019ad\u00e9quation entre leurs besoins en talents et en comp\u00e9tences\u2009? Comment per\u00e7oivent-elles le bassin de main-d\u2019\u0153uvre immigrante disponible\u2009? Sur quoi repose cette perception\u2009?<\/li>\n\n\n\n<li>Comment les PME \u00e9valuent-elles les programmes d\u2019accueil des immigrantes et immigrants mis en place par les parties prenantes gouvernementales et non gouvernementales, afin de les soutenir dans leurs processus de recrutement\u2009?<\/li>\n\n\n\n<li>Quelles exp\u00e9riences et perceptions les immigrantes et immigrants employ\u00e9s dans les r\u00e9gions ont-ils du programme\u2009? Et quelles exp\u00e9riences ou perceptions ont-ils de l\u2019accueil des entreprises qui les emploient\u2009?<\/li>\n\n\n\n<li>Quels types de soutien les immigrantes et immigrants estiment-ils n\u00e9cessaires pour r\u00e9ussir leur int\u00e9gration dans leur milieu professionnel et leur r\u00e9gion\u2009?<\/li>\n<\/ol>\n\n\n\n<p>Quatre PME manufacturi\u00e8res de trois r\u00e9gions diff\u00e9rentes du Qu\u00e9bec ont particip\u00e9 \u00e0 l\u2019\u00e9tude. La m\u00e9thodologie de recherche consistait \u00e0 mener des entretiens qualitatifs approfondis de 60 \u00e0 90&nbsp;minutes avec six \u00e0 huit membres du personnel de chaque entreprise, soit un total de 28&nbsp;participantes et participants. En particulier, en adoptant une vaste d\u00e9finition de la diversit\u00e9 et en l\u2019associant aux politiques et aux valeurs de l\u2019entreprise, les organisations peuvent cr\u00e9er des milieux de travail plus harmonieux et inclusifs et mieux r\u00e9ussir \u00e0 attirer et \u00e0 retenir les talents immigrants dont elles ont besoin.
