m\u00e9tiers sp\u00e9cialis\u00e9s au Canada a enregistr\u00e9 une augmentation au cours de la d\u00e9cennie \u00e9coul\u00e9e, notamment au Yukon o\u00f9 la main-d\u2019\u0153uvre dans le secteur des m\u00e9tiers, du transport, de la machinerie et des domaines apparent\u00e9s se f\u00e9minise de plus en plus. Malgr\u00e9 ce progr\u00e8s, les femmes et les personnes de diverses identit\u00e9s de genre continuent de faire face \u00e0 d\u2019importants obstacles leur entravant l\u2019acc\u00e8s \u00e0 ces carri\u00e8res et nuisant \u00e0 leur maintien en poste en raison de pr\u00e9jug\u00e9s syst\u00e9miques fond\u00e9s sur le genre, de l\u2019absence de mentorat et de l\u2019inad\u00e9quation des syst\u00e8mes de soutien.<\/p>\n\n\n\n<p>Le projet \u00ab&nbsp;Doing It Right&nbsp;\u00bb (Bien faire les choses) men\u00e9 au Yukon visait \u00e0 lever les obstacles rencontr\u00e9s par les femmes et les personnes de diverses identit\u00e9s de genre dans le domaine des m\u00e9tiers sp\u00e9cialis\u00e9s. L\u2019objectif \u00e9tait d\u2019explorer et d\u2019\u00e9laborer des m\u00e9canismes de soutien par l\u2019entremise de Yukon Women in Trades and Technology (YWITT) en vue de renforcer les capacit\u00e9s individuelles et organisationnelles et de favoriser les partenariats communautaires.<\/p>\n\n\n\n<p>\u00c0 l\u2019issue d\u2019entretiens et de groupes de discussion ayant impliqu\u00e9 26&nbsp;gens de m\u00e9tier, des r\u00e9unions communautaires et des conf\u00e9rences ont \u00e9t\u00e9 organis\u00e9es pour mettre \u00e0 l\u2019essai de nouvelles strat\u00e9gies d\u2019accompagnement. Ces activit\u00e9s ont mis en lumi\u00e8re les stades cl\u00e9s de la trajectoire professionnelle o\u00f9 il est essentiel d\u2019obtenir un soutien, par exemple la transition vers l\u2019apprentissage ou vers un nouvel emploi. Les constatations de ce projet ont soulign\u00e9 l\u2019importance du mentorat et du soutien par les pairs, suscitant de nouvelles initiatives telles que la cr\u00e9ation d\u2019une \u00e9quipe de leadership de l\u2019action communautaire, laquelle a jou\u00e9 un r\u00f4le majeur dans la mobilisation communautaire et la collecte de donn\u00e9es tout au long du projet et dans le cadre des activit\u00e9s de YWITT.<\/p>\n\n\n\n<p class=\"has-black-color has-text-color\">Ce projet a d\u00e9montr\u00e9 l\u2019efficacit\u00e9 des approches communautaires dans l\u2019optique de cr\u00e9er des environnements de travail inclusifs, et plaide en faveur de l\u2019adoption de principes de recherche ax\u00e9s sur le f\u00e9minisme et l\u2019action participative dans d\u2019autres secteurs, en particulier ceux dans lesquels des disparit\u00e9s de longue date, fond\u00e9es sur le genre, contribuent \u00e0 limiter la croissance de la main-d\u2019\u0153uvre.<\/p>\n\n\n\n<div class=\"wp-block-group key-insights-grey has-background is-layout-constrained wp-block-group-is-layout-constrained\" style=\"background-color:#0000000d\">\n<div class=\"wp-block-columns is-layout-flex wp-container-core-columns-is-layout-28f84493 wp-block-columns-is-layout-flex\">\n<div class=\"wp-block-column is-layout-flow wp-block-column-is-layout-flow\">\n<h5 class=\"wp-block-heading\"><strong>Perspectives Cl\u00e9s<\/strong><\/h5>\n\n\n\n<p class=\"is-style-default is-flex\"><img decoding=\"async\" class=\"wp-image-243230\" style=\"width: 40px;margin-right: 16px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/No.svg\" alt=\"\">Il ne suffit pas d\u2019\u00e9largir le recrutement&nbsp;: la cr\u00e9ation d\u2019environnements de travail inclusifs est essentielle au maintien en poste de travailleurs diversifi\u00e9s dans les m\u00e9tiers sp\u00e9cialis\u00e9s.<\/p>\n\n\n\n<p class=\"is-flex\"><img decoding=\"async\" class=\"wp-image-243230\" style=\"width: 40px; margin-right: 16px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/No-1.svg\" alt=\"\">Les gens de m\u00e9tier ont soulign\u00e9 l\u2019importance de b\u00e9n\u00e9ficier de soutiens et d\u2019occasions de mentorat aux stades cl\u00e9s de leur vie et de leur carri\u00e8re, en insistant sur le r\u00f4le jou\u00e9 par les mentors, les superviseurs et les r\u00e9seaux communautaires pour promouvoir l\u2019\u00e9panouissement personnel, favoriser l\u2019entraide et faire na\u00eetre un sentiment d\u2019appartenance.<\/p>\n\n\n\n<p class=\"is-flex\"><img decoding=\"async\" class=\"wp-image-243230\" style=\"width: 40px; margin-right: 16px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/No-2.svg\" alt=\"\">L\u2019int\u00e9gration de la th\u00e8se f\u00e9ministe dans les interventions visant \u00e0 lutter contre la sous-repr\u00e9sentation des femmes dans les m\u00e9tiers permet d\u2019instaurer un cadre propice au changement et au d\u00e9veloppement de r\u00e9seaux de soutien.<\/p>\n<\/div>\n<\/div>\n<\/div>\n<\/div>\n<\/div>\n\n\n\n<div id=\"the-issue\" class=\"wp-block-ob-blocks-anchor-point\"><\/div>\n\n\n\n<div class=\"wp-block-columns is-layout-flex wp-container-core-columns-is-layout-28f84493 wp-block-columns-is-layout-flex\">\n<div class=\"wp-block-column gradient-top purple is-layout-flow wp-block-column-is-layout-flow\" style=\"flex-basis:100%\">\n<h3 class=\"wp-block-heading has-black-color has-text-color\" id=\"TheChallenge\"><img decoding=\"async\" class=\"wp-image-240812\" style=\"width: 12px;height: 24px;margin-right: 10px;position: relative; top: -2px;\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/Vector-2.svg\" alt=\"\"> L\u2019enjeu<\/h3>\n\n\n\n<div class=\"wp-block-group flex-print is-layout-constrained wp-block-group-is-layout-constrained\">\n<div class=\"wp-block-group is-layout-constrained wp-block-group-is-layout-constrained\">\n<p>Au Yukon, les femmes et les personnes de diverses identit\u00e9s de genre se heurtent traditionnellement \u00e0 des obstacles leur entravant l\u2019acc\u00e8s aux m\u00e9tiers sp\u00e9cialis\u00e9s et nuisant \u00e0 leur maintien en poste dans ce type de carri\u00e8re. Cette r\u00e9gion, caract\u00e9ris\u00e9e par son \u00e9loignement et son paysage sauvage, pr\u00e9sente des d\u00e9fis in\u00e9dits qui accentuent les probl\u00e8mes d\u2019inclusion et d\u2019\u00e9quit\u00e9 en milieu de travail. L\u00e0-bas, comme presque partout ailleurs, les m\u00e9tiers sp\u00e9cialis\u00e9s sont un secteur \u00e0 dominante masculine o\u00f9 les pr\u00e9jug\u00e9s fond\u00e9s sur le genre perdurent, au m\u00eame titre que d\u2019autres probl\u00e9matiques telles que l\u2019absence de mentorat et l\u2019inad\u00e9quation des syst\u00e8mes de soutien en faveur des travailleurs issus de la diversit\u00e9. Ces difficult\u00e9s de nature syst\u00e9mique sont accentu\u00e9es par une culture qui, bien souvent, ne reconna\u00eet pas ou ne tient pas compte de la diversit\u00e9 des besoins des femmes ou des personnes de diverses identit\u00e9s de genre dans les m\u00e9tiers sp\u00e9cialis\u00e9s.<\/p>\n\n\n\n<p>Parmi les tentatives pr\u00e9c\u00e9dentes visant \u00e0 relever ces d\u00e9fis figuraient des initiatives de sensibilisation et des formations s\u2019adressant sp\u00e9cialement aux femmes entamant une carri\u00e8re dans le domaine des m\u00e9tiers. N\u00e9anmoins, ces efforts ne sont souvent pas parvenus \u00e0 cr\u00e9er un changement durable, principalement en raison de leur caract\u00e8re sporadique et de leur champ d\u2019action limit\u00e9. Dans bien des cas, les programmes ne disposent pas de ressources suffisantes et leur approche ne s\u2019attaque pas sur tous les fronts aux obstacles syst\u00e9miques et culturels profond\u00e9ment ancr\u00e9s. \u00c0 titre d\u2019exemple, si certains programmes de formation \u00e9taient destin\u00e9s \u00e0 faire d\u00e9couvrir les m\u00e9tiers aux femmes, ils ne r\u00e9pondaient pas suffisamment aux besoins de soutien continu ou n\u2019ouvraient pas la voie vers le leadership et le d\u00e9veloppement de carri\u00e8re. S\u2019en sont suivis des taux \u00e9lev\u00e9s d\u2019usure et le maintien d\u2019une sous-repr\u00e9sentation des femmes parmi les gens de m\u00e9tier.<\/p>\n\n\n\n<p>Le manque de soutien communautaire et d\u2019occasions de mentorat sp\u00e9cialement pens\u00e9es pour r\u00e9pondre aux besoins des femmes et des personnes de diverses identit\u00e9s de genre dans le domaine des m\u00e9tiers constitue une lacune majeure. Bon nombre de membres de ces groupes ont d\u00e9clar\u00e9 se sentir isol\u00e9s et priv\u00e9s de soutien dans leur environnement professionnel, ce qui fait souvent na\u00eetre chez eux un sentiment d\u2019ali\u00e9nation et les pousse finalement \u00e0 abandonner cette voie. L\u2019objectif pour YWITT \u00e9tait de comprendre comment renforcer les capacit\u00e9s des gens de m\u00e9tier et des organisations et favoriser la conclusion de nouveaux partenariats communautaires \u00e0 l\u2019appui d\u2019une prestation et d\u2019une promotion efficaces des programmes. En outre, ce projet s\u2019int\u00e9ressait aux accompagnements qu\u2019il serait possible de concocter et de mettre \u00e0 l\u2019essai aupr\u00e8s des personnes se d\u00e9clarant de sexe f\u00e9minin et de diverses identit\u00e9s de genre dans le cadre de programmes d\u2019apprentissage et de pr\u00e9apprentissage.<\/p>\n\n\n\n<p>Parmi les parties prenantes figuraient des gens de m\u00e9tier de sexe f\u00e9minin et de diverses identit\u00e9s de genre, des organisations communautaires et des \u00e9tablissements d\u2019enseignement, dont l\u2019Universit\u00e9 du Yukon. L\u2019\u00e9tude s\u2019est articul\u00e9e autour d\u2019une s\u00e9rie d\u2019entretiens et de groupes de discussion impliquant des gens de m\u00e9tier. Ces activit\u00e9s s\u2019inscrivaient dans le cadre d\u2019une approche f\u00e9ministe et participative plus g\u00e9n\u00e9rale visant \u00e0 renforcer la capacit\u00e9 d\u2019action des participants et \u00e0 les faire participer au processus de recherche.<\/p>\n\n\n\n<p>\u00c0 la lumi\u00e8re de ces entretiens et groupes de discussion, des r\u00e9unions communautaires et des conf\u00e9rences aupr\u00e8s des employeurs et des gens de m\u00e9tier ont \u00e9t\u00e9 organis\u00e9es dans le but de r\u00e9unir des avis et de faire na\u00eetre un esprit communautaire. Ces \u00e9v\u00e9nements ont \u00e9galement servi de plateformes pour mettre \u00e0 l\u2019essai de nouveaux accompagnements et modes de soutien.<\/p>\n\n\n\n<p>La m\u00e9thodologie pla\u00e7ait l\u2019accent sur la cr\u00e9ation d\u2019espaces s\u00fbrs et inclusifs dans lesquels les participants pouvaient partager leurs exp\u00e9riences et leurs points de vue, autant d\u2019\u00e9l\u00e9ments indispensables pour que YWITT puisse \u00e9laborer une th\u00e9orie du changement et un mod\u00e8le logique. Ces entretiens ont soulign\u00e9 l\u2019importance du mentorat et du soutien par les pairs \u00e0 diff\u00e9rents stades, de l\u2019enfance jusqu\u2019\u00e0 l\u2019entr\u00e9e dans la vie active.<\/p>\n\n\n\n<p><\/p>\n\n\n\n<p><strong>Les participants valorisent le mentorat durant les transitions majeures<\/strong><br>Les participants aux entretiens, aux groupes de discussion et aux \u00e9v\u00e9nements ont soulign\u00e9 la valeur que rev\u00eatent les mentors et les r\u00e9seaux de soutien durant les transitions majeures, par exemple au moment de se lancer dans l\u2019apprentissage ou d\u2019occuper un nouvel emploi. Cette r\u00e9troaction a influenc\u00e9 directement l\u2019\u00e9laboration d\u2019initiatives pilotes destin\u00e9es \u00e0 am\u00e9liorer les m\u00e9canismes de soutien collectif et entre pairs.<\/p>\n\n\n\n<p><\/p>\n\n\n\n<p><strong>Les gens de m\u00e9tier qui participent \u00e0 la solution en r\u00e9coltent les fruits<\/strong><br>Le projet incluait la cr\u00e9ation d\u2019une \u00e9quipe de leadership de l\u2019action communautaire, laquelle a jou\u00e9 un r\u00f4le majeur dans la r\u00e9alisation des entretiens et l\u2019organisation des activit\u00e9s de sensibilisation communautaire. Cette \u00e9quipe a favoris\u00e9 l\u2019obtention de pr\u00e9cieuses donn\u00e9es et renforc\u00e9 la capacit\u00e9 d\u2019action des gens de m\u00e9tier en les faisant participer directement au processus de recherche. En point d\u2019orgue, plusieurs r\u00e9unions communautaires et conf\u00e9rences se sont tenues en pr\u00e9sence d\u2019un groupe diversifi\u00e9 de parties prenantes, compos\u00e9 notamment de gens de m\u00e9tier, d\u2019employeurs et de partenaires communautaires. Ces rassemblements ont permis d\u2019\u00e9largir le champ des retomb\u00e9es du projet. \u00c0 titre d\u2019exemple, la conf\u00e9rence <a href=\"https:\/\/www.yukonwitt.org\/strong-leaders\">Building Strong Leaders for Skilled Trades<\/a> (Forger des leaders au service des m\u00e9tiers sp\u00e9cialis\u00e9s) a attir\u00e9 une trentaine de participants qui ont d\u00e9battu des strat\u00e9gies propices au maintien en poste et des am\u00e9liorations de la culture en milieu de travail. De la m\u00eame fa\u00e7on, l\u2019\u00e9v\u00e9nement <a href=\"https:\/\/www.yukonwitt.org\/toolsforchange\">Tools for Change<\/a> (Outils pour le changement) a fourni une tribune permettant \u00e0 tous les gens de m\u00e9tier, quel que soit leur genre, de r\u00e9fl\u00e9chir \u00e0 l\u2019\u00e9volution du secteur et d\u2019en discuter, en soulignant la n\u00e9cessit\u00e9 de cr\u00e9er des environnements de travail inclusifs et bienveillants.<\/p>\n\n\n\n<p><\/p>\n\n\n\n<p><strong>Les conclusions tir\u00e9es ont aid\u00e9 YWITT \u00e0 d\u00e9finir son orientation organisationnelle<\/strong><br>Suite \u00e0 la mobilisation suscit\u00e9e durant ce projet, YWITT a \u00e9labor\u00e9 une th\u00e9orie du changement et un mod\u00e8le logique au niveau organisationnel afin d\u2019orienter ses actions \u00e0 venir. Les enseignements issus de ce projet soulignent la n\u00e9cessit\u00e9 de mettre en place des syst\u00e8mes de soutien sur mesure dans le domaine des m\u00e9tiers et le secteur technologique, plus particuli\u00e8rement \u00e0 l\u2019intention des groupes sous-repr\u00e9sent\u00e9s comme les femmes et les personnes de diverses identit\u00e9s de genre.<\/p>\n\n\n\n<p>Les d\u00e9cideurs qui sont vraiment d\u00e9termin\u00e9s \u00e0 accro\u00eetre la diversit\u00e9 au sein des m\u00e9tiers peuvent s\u2019appuyer sur cette exp\u00e9rience, en notant plus particuli\u00e8rement le fait que les initiatives locales adoptant une approche f\u00e9ministe et participative contribuent \u00e0 faire na\u00eetre un sentiment d\u2019appartenance et \u00e0 renforcer l\u2019esprit communautaire. La r\u00e9troaction des participants au projet indique que les efforts ax\u00e9s sur le recrutement ne suffisent pas \u00e0 garantir le maintien en poste de ces gens de m\u00e9tier.
