n\u00e9cessaires pour attirer et recruter des talents diversifi\u00e9s \u00e0 des postes de d\u00e9butants. Les employeurs invoquent souvent l\u2019impossibilit\u00e9 de trouver des candidatures.<\/p>\n\n\n\n<p>Dans le m\u00eame temps, la recherche a r\u00e9v\u00e9l\u00e9 que les jeunes souhaitent voir des annonces d\u2019emploi faciles \u00e0 comprendre, avec davantage de renseignements sur les conditions d\u2019emploi, y compris les salaires et les avantages sociaux.&nbsp;<\/p>\n\n\n\n<p>Pour relever ces d\u00e9fis, CivicAction a d\u00e9velopp\u00e9 et \u00e9tudi\u00e9 la capacit\u00e9 de l\u2019outil HireNext, une \u00e9valuation en ligne, pour aider les employeurs \u00e0 cr\u00e9er des annonces d\u2019emploi plus accessibles et plus inclusives. L\u2019outil utilise une banque de termes inclusifs issus d\u2019une analyse par Accenture de 23 000&nbsp;annonces d\u2019emploi et des meilleures pratiques en mati\u00e8re de clart\u00e9, d\u2019exigences, de langage et de ton.<\/p>\n\n\n\n<p>Cet outil permet aux employeurs d\u2019\u00e9valuer la structure et la formulation des annonces d\u2019emploi existantes sous l\u2019angle de l\u2019\u00e9quit\u00e9, de la diversit\u00e9 et de l\u2019inclusion, en utilisant l\u2019intelligence artificielle pour rep\u00e9rer les pr\u00e9jug\u00e9s sous-jacents et implicites. Les employeurs invoquent souvent l\u2019impossibilit\u00e9 de trouver des candidatures.<\/p>\n\n\n\n<p>Pourtant, avant la COVID-19, pr\u00e8s de 800 000&nbsp;personnes au Canada \u00e2g\u00e9es de 15 \u00e0 29&nbsp;ans n\u2019avaient pas d\u2019emploi et ne suivaient pas d\u2019\u00e9tudes ou de formation. Les Noirs, les autochtones, les nouveaux arrivants ou les membres des communaut\u00e9s 2SLGBTQ+ ont connu des taux de ch\u00f4mage plus \u00e9lev\u00e9s que leurs homologues blancs en raison d\u2019obstacles comme le manque de r\u00e9seaux sociaux, la discrimination structurelle et les pr\u00e9jug\u00e9s implicites.<\/p>\n\n\n\n<p>La COVID-19 a encore aggrav\u00e9 cette situation. Selon Statistique Canada, l\u2019arr\u00eat de l\u2019activit\u00e9 \u00e9conomique a eu un impact in\u00e9gal sur certains groupes&nbsp;: en Ontario, les jeunes de 15 \u00e0 24&nbsp;ans ont connu un taux de ch\u00f4mage de 30&nbsp;% au plus fort de la pand\u00e9mie, soit plus du double du taux de ch\u00f4mage g\u00e9n\u00e9ral \u00e0 l\u2019\u00e9poque. Ces jeunes souhaitaient un langage plus simple, la suppression des qualifications inutiles et davantage de renseignements sur les conditions d\u2019emploi, y compris les salaires et les avantages sociaux. Leurs commentaires sugg\u00e8rent qu\u2019une nouvelle approche des annonces d\u2019emploi est essentielle pour accro\u00eetre les opportunit\u00e9s pour les jeunes qui ont \u00e9t\u00e9 marginalis\u00e9s sur le march\u00e9 du travail.&nbsp;<\/p>\n\n\n\n<p>En r\u00e9ponse \u00e0 ces commentaires, ce projet a d\u00e9velopp\u00e9 et test\u00e9 l\u2019outil HireNext \u2013 une \u00e9valuation en ligne, aliment\u00e9e par l\u2019IA, pour aider les employeurs \u00e0 cr\u00e9er des annonces d\u2019emploi plus accessibles et plus inclusives. L\u2019outil a \u00e9t\u00e9 d\u00e9velopp\u00e9 \u00e0 partir d\u2019une banque de termes inclusifs, r\u00e9sultat de l\u2019analyse par la soci\u00e9t\u00e9 informatique Accenture de 23 000&nbsp;annonces d\u2019emploi et des meilleures pratiques en mati\u00e8re de clart\u00e9, d\u2019exigences, de langage et de ton.<\/p>\n\n\n\n<p>L\u2019outil de recrutement ax\u00e9 sur les employeurs et pilot\u00e9 par l\u2019IA visait \u00e0 donner aux employeurs des conseils pratiques et des modifications sp\u00e9cifiques pour rendre leurs annonces d\u2019emploi plus inclusives et plus efficaces. Il avait \u00e9galement pour but d\u2019aider les employeurs \u00e0 supprimer les pratiques discriminatoires dans les postes de d\u00e9butants et, en retour, d\u2019am\u00e9liorer l\u2019offre de jeunes talents sous-repr\u00e9sent\u00e9s dans les postes de d\u00e9butants.<\/p>\n\n\n\n<p>L\u2019outil a \u00e9t\u00e9 propos\u00e9 gratuitement et promu en Ontario, en Nouvelle-\u00c9cosse et en Alberta aupr\u00e8s des employeurs des secteurs de la construction, de l\u2019industrie, du commerce de d\u00e9tail, du transport et de l\u2019entreposage, de la finance et de l\u2019assurance, des soins de sant\u00e9 et de l\u2019assistance sociale, ainsi que de l\u2019h\u00e9bergement et des services de restauration.<\/p>\n<\/div>\n<\/div>\n\n\n\n<div id=\"what-were-learning\" class=\"wp-block-ob-blocks-anchor-point\"><\/div>\n\n\n\n<div class=\"wp-block-columns is-layout-flex wp-container-core-columns-is-layout-28f84493 wp-block-columns-is-layout-flex\">\n<div class=\"wp-block-column gradient-top purple is-layout-flow wp-block-column-is-layout-flow\" style=\"flex-basis:100%\">\n<h3 class=\"wp-block-heading has-black-color has-text-color\" id=\"TheResult\"><img decoding=\"async\" class=\"wp-image-240819\" style=\"width: 24px;height: 24px;margin-right: 10px;position: relative;top: -2px\" src=\"https:\/\/fsc-ccf.ca\/wp-content\/uploads\/2024\/07\/Fill-1-1.svg\" alt=\"\"> Ce que nous apprenons<\/h3>\n\n\n\n<p><strong>Les jeunes ont pr\u00e9f\u00e9r\u00e9 les annonces d\u2019emploi modifi\u00e9es<\/strong><br>Un \u00e9chantillon de plus de 1 000&nbsp;jeunes \u00e2g\u00e9s de 18 \u00e0 35&nbsp;ans a r\u00e9pondu \u00e0 une enqu\u00eate en ligne qui leur demandait \u00e0 quelle annonce d\u2019emploi ils seraient plus enclins \u00e0 postuler&nbsp;: une offre qui n\u2019avait pas \u00e9t\u00e9 modifi\u00e9e \u00e0 l\u2019aide de l\u2019outil et une offre qui avait \u00e9t\u00e9 modifi\u00e9e \u00e0 l\u2019aide de l\u2019outil. Pour neuf des dix annonces d\u2019emploi utilis\u00e9es, les participants ont pr\u00e9f\u00e9r\u00e9 celle qui avait \u00e9t\u00e9 modifi\u00e9e \u00e0 l\u2019aide de l\u2019outil. Cette pr\u00e9f\u00e9rence \u00e9tait plus marqu\u00e9e chez les participants \u00e0 l\u2019enqu\u00eate ayant un faible niveau d\u2019\u00e9ducation, un faible revenu, un handicap, les femmes et les ch\u00f4meurs.&nbsp;<\/p>\n\n\n\n<p>Au total, 126&nbsp;employeurs ont utilis\u00e9 l\u2019outil pour modifier 187&nbsp;annonces d\u2019emploi au cours du projet. Le lancement de l\u2019outil a co\u00efncid\u00e9 avec la pand\u00e9mie, lorsque de nombreux employeurs ont d\u00fb lutter pour rester ouverts et ont \u00e9t\u00e9 contraints d\u2019abandonner les objectifs et les activit\u00e9s li\u00e9s aux pratiques d\u2019embauche inclusives pour se concentrer sur la poursuite de leurs activit\u00e9s. Le projet a tent\u00e9 une campagne mensuelle de courriels ciblant les personnes inscrites \u00e0 l\u2019\u00e9valuation et les employeurs afin de garder l\u2019\u00e9valuation \u00e0 l\u2019esprit, mais cette tactique n\u2019a pas entra\u00een\u00e9 une augmentation importante du nombre d\u2019utilisateurs.
