Bien qu\u2019ils travaillent dans leur domaine, nombre d\u2019entre eux sont frustr\u00e9s d\u2019occuper des postes plus subalternes que ceux qu\u2019ils occupaient avant d\u2019immigrer au Canada.&nbsp;<\/p>\n\n\n\n<p>Les participants ont partag\u00e9 des r\u00e9cits sur leurs carri\u00e8res et la conversation est devenue plus ouverte. Les gens se sont pench\u00e9s vers la cam\u00e9ra. La confiance s\u2019installait. Au moment de clore la s\u00e9ance, un participant silencieux a lev\u00e9 la main.&nbsp;<\/p>\n\n\n\n<p>\u00ab\u2009Je veux partager quelque chose qui m\u2019a pos\u00e9 probl\u00e8me\u2009\u00bb, a-t-il d\u00e9clar\u00e9. \u00ab\u2009En consultant les descriptions de poste, je comprends ce qui y est \u00e9crit. Je sais les qualifications dont j\u2019ai besoin pour poser ma candidature,\u2009\u00bb a-t-il pr\u00e9cis\u00e9 en marquant une pause avant de poursuivre. \u00ab\u2009Toutefois, je sais aussi qu\u2019il y a plus \u00e0 comprendre sur l\u2019avancement, et je n\u2019arrive pas \u00e0 savoir ce que c\u2019est. \u00bb&nbsp;<\/p>\n\n\n\n<p>Les autres participants ont acquiesc\u00e9. Sa question a mis en \u00e9vidence ce que nous, au Toronto Region Immigrant Employment Council (TRIEC), voulions aborder dans le programme Career Advancement for Immigrant Professionals (CAIP)<a href=\"https:\/\/fsc-ccf.ca\/projects\/career-advancement-for-immigrant-professionals\/\"> : les d\u00e9fis de l\u2019avancement professionnel des immigrants et ce qui peut \u00eatre fait pour faciliter leur croissance professionnelle.&nbsp;<\/a><\/p>\n\n\n\n<p>Pour gravir les \u00e9chelons de sa carri\u00e8re, tout nouvel arrivant devra apprendre et s\u2019adapter dans une certaine mesure. Pourtant, le changement est une voie \u00e0 double sens. Confront\u00e9s \u00e0 des p\u00e9nuries chroniques de main-d\u2019\u0153uvre et \u00e0 des demandes croissantes de lieux de travail inclusifs, les employeurs doivent \u00e9galement renforcer leurs strat\u00e9gies en mati\u00e8re de talents afin d\u2019aider les professionnels nouvellement arriv\u00e9s \u00e0 se d\u00e9velopper.&nbsp;<\/p>\n\n\n\n<p>C\u2019est particuli\u00e8rement urgent \u00e0 Toronto, o\u00f9 pr\u00e8s de la moiti\u00e9 de la main-d\u2019\u0153uvre est n\u00e9e \u00e0 l\u2019\u00e9tranger. \u00c0 l\u2019\u00e9chelle nationale,<a href=\"https:\/\/www.canada.ca\/en\/immigration-refugees-citizenship\/news\/2021\/12\/canada-welcomes-the-most-immigrants-in-a-single-year-in-its-history.html\"> l\u2019immigration repr\u00e9sente<\/a> environ 75&nbsp;% de la croissance de notre population. Dans le cadre des efforts d\u00e9ploy\u00e9s par le gouvernement f\u00e9d\u00e9ral pour stimuler l\u2019immigration, un plus grand nombre de nouveaux arrivants feront leur entr\u00e9e sur le march\u00e9 du travail canadien. Les organisations qui, en l\u2019absence d\u2019une strat\u00e9gie permettant aux professionnels immigr\u00e9s de s\u2019\u00e9panouir, ignorent ce talent \u00e0 leurs risques et p\u00e9rils.&nbsp;<\/p>\n\n\n\n<p>C\u2019est pourquoi le programme CAIP a adopt\u00e9 une approche unique du d\u00e9veloppement de carri\u00e8re. Trop souvent, le fardeau de l\u2019adaptation retombe sur les nouveaux arrivants. D\u2019autre part, nos ateliers visent \u00e0 favoriser le dialogue et l\u2019apprentissage entre les gestionnaires et les nouveaux arrivants qui participent. En aidant les gestionnaires \u00e0 repenser leur r\u00f4le dans le soutien \u00e0 l\u2019avancement professionnel des membres de leur \u00e9quipe de nouveaux arrivants, nous voulons mettre en \u00e9vidence le fait que les perspectives de carri\u00e8re des nouveaux arrivants sont influenc\u00e9es par de multiples parties. Nous nous impliquons \u00e9galement aupr\u00e8s de la direction et des RH au d\u00e9but du projet afin de mieux comprendre l\u2019organisation. \u00c0 l\u2019issue du programme, nous partageons les id\u00e9es et les recommandations issues des ateliers pour aider les employeurs \u00e0 rendre leurs processus et leurs pratiques plus inclusifs. Jusqu\u2019\u00e0 pr\u00e9sent, les organisations participantes ont r\u00e9agi positivement et ont d\u00e9clar\u00e9 avoir lanc\u00e9 des actions pour aider \u00e0 faire progresser les carri\u00e8res des nouveaux arrivants. Lorsque les nouveaux arrivants r\u00e9ussissent, leurs employeurs en profitent \u00e9galement.&nbsp;<\/p>\n\n\n\n<p>Toutefois, nous avons encore beaucoup de pain sur la planche.&nbsp;&nbsp;&nbsp;<\/p>\n\n\n\n<p>Les recherches d\u00e9montrent que les professionnels immigrants ont moins de chances de progresser au m\u00eame rythme que leurs homologues n\u00e9s au Canada. Cela est d\u00fb \u00e0 une confluence de facteurs, notamment les pr\u00e9jug\u00e9s en mati\u00e8re d\u2019embauche et la pr\u00e9f\u00e9rence de nombreux employeurs pour les candidats ayant une \u00ab\u2009exp\u00e9rience canadienne\u2009\u00bb. De nombreux nouveaux arrivants racialis\u00e9s et de sexe f\u00e9minin s\u2019en sortent moins bien, <a href=\"https:\/\/triec.ca\/research-and-insights\/bridging-the-gap\/\">selon une \u00e9tude du TRIEC publi\u00e9e en mars.<\/a>&nbsp;<\/p>\n\n\n\n<p>Les organisations, y compris les responsables du recrutement et les RH, parlent souvent de l\u2019importance de \u00ab\u2009l\u2019ad\u00e9quation\u2009\u00bb. Il est plus facile d\u2019embaucher quelqu\u2019un qui vous ressemble parfaitement, mais de <a href=\"https:\/\/citeseerx.ist.psu.edu\/viewdoc\/download?doi=10.1.1.863.164&amp;rep=rep1&amp;type=pdf\">nombreuses \u00e9tudes ont r\u00e9v\u00e9l\u00e9<\/a> que les \u00e9quipes diversifi\u00e9es et inclusives contribuent \u00e0 la prosp\u00e9rit\u00e9 des entreprises et permettent aux employ\u00e9s d\u2019atteindre leur plein potentiel. Il faut remettre en question ce discours sur l\u2019ad\u00e9quation, et les employeurs qui adoptent une main-d\u2019\u0153uvre diversifi\u00e9e sont les mieux plac\u00e9s pour attirer et retenir les meilleurs talents.&nbsp;<\/p>\n\n\n\n<p>Les employeurs et les gestionnaires doivent \u00e9voluer, mais cela ne doit pas \u00eatre compliqu\u00e9. Le CAIP est ax\u00e9 sur des actions simples et pratiques que chacun peut adopter facilement. Ces actions peuvent \u00e9galement \u00eatre adapt\u00e9es pour correspondre \u00e0 des processus RH sp\u00e9cifiques. Le programme CAIP aide les employeurs et les employ\u00e9s \u00e0 travailler en tandem pour cr\u00e9er une culture de croissance mutuelle.&nbsp;<\/p>\n\n\n\n<p>Les gestionnaires ont appris comment la culture pouvait fa\u00e7onner les perceptions relatives aux comp\u00e9tences professionnelles. Dans certaines cultures, le fait de faire son travail et d\u2019accro\u00eetre ses responsabilit\u00e9s dans le cadre de son r\u00f4le est consid\u00e9r\u00e9 comme une \u00ab\u2009prise d\u2019initiative\u2009\u00bb. Au Canada, cependant, le m\u00eame concept signifie souvent aller un peu plus loin, comme proposer des id\u00e9es qui s\u2019appuient sur le travail en cours ou aider des coll\u00e8gues en dehors de votre propre \u00e9quipe. Lorsque les gestionnaires donnent des exemples concrets et cr\u00e9ent un espace de dialogue, cela contribue \u00e0 assurer la clart\u00e9 et la compr\u00e9hension mutuelle.<\/p>\n\n\n\n<p>Pour certains participants nouvellement arriv\u00e9s, la prise de conscience qu\u2019il est important de cultiver un r\u00e9seau de relations professionnelles au sein de leur organisation, et pas seulement d\u2019ajouter un grand nombre de connexions sur LinkedIn, a \u00e9t\u00e9 d\u00e9terminante.&nbsp;<\/p>\n\n\n\n<p>\u00c0 l\u2019issue des ateliers, des id\u00e9es ont \u00e9t\u00e9 formul\u00e9es \u00e0 l\u2019appui de nouvelles actions. Les nouveaux membres de l\u2019\u00e9quipe se sentent plus \u00e0 l\u2019aise pour entamer des conversations avec leurs gestionnaires au sujet de leurs objectifs de carri\u00e8re. Les gestionnaires, pour leur part, ont pr\u00e9sent\u00e9 les membres de l\u2019\u00e9quipe \u00e0 des coll\u00e8gues qui pouvaient leur donner des id\u00e9es sur les r\u00f4les et d\u2019autres domaines. Dans notre programme le plus r\u00e9cent, trois des neuf nouveaux arrivants participants ont obtenu une promotion pendant ou apr\u00e8s le programme. Une organisation partenaire int\u00e8gre nos recommandations dans des programmes de formation destin\u00e9s aux gestionnaires sur la fa\u00e7on de mener de meilleures discussions sur les rendements.&nbsp;<\/p>\n\n\n\n<p>De plus en plus, les employeurs sont conscients de l\u2019int\u00e9r\u00eat d\u2019attirer et de retenir les talents immigr\u00e9s.
